摘要:数字经济发展背景下,许多企业引入AI技术以降低管理成本、提高组织运作效率。文章从人机交互的视角,以自我决定理论为基础,分析在应用AI的工作场景中人机协同程度与员工工作重塑行为之间的关系。文章引入了心理赋能的四个子维度作为中介变量,探讨人机协同中能够有效推动员工工作重塑的心理赋能路径,根据全国230家人工智能应用企业的数据,检验人工智能与员工协同办公对员工心理及行为的影响。结果表明:在AI应用场景下,人机协同程度正向预测员工工作重塑行为;心理赋能在人机协同程度影响员工工作重塑过程中起显著的中介作用,并主要通过工作意义感和自我效能感发挥影响。因此,在AI应用场景下,人机协同程度会通过提升员工的自我效能感和工作意义感,实现对员工的心理赋能,进而增强员工的工作重塑行为。
In the context of the development of digital economy,many enterprises have introduced artificial intelligence technology to reduce management costs and improve organizational operational efficiency.From the perspective of man-machine interaction,based on the self-determination theory,this paper analyzes the relationship between man-machine collaboration degree and employees'job crafting behavior in work scenarios in which AI is applied.This paper introduces four sub-dimensions of psychological empowerment as mediating variables to explore the psychological empowerment pathways that can effectively promote employees'job crafting in man-machine collaboration,and tests the influence of artificial intelligence and employee collaboration on employees'psychology and behavior based on data from 230 artificial intelligence application enterprises nationwide.In AI application scenarios,man-machine collaboration degree positively predicts employees'job crafting behavior;psychological empowerment plays a significant mediating role in the process that man-machine collaboration degree influences employees'job crafting,mainly through the sense of work significance and self-efficacy.Therefore,in AI application scenarios,by improving employees'self-efficacy and sense of work significance,man-machine collaboration degree can achieve psychological empowerment of employees and thus enhance their job crafting.
