摘要:近年来,本土文化背景下的领导风格以及领导风格对员工态度和行为的影响备受国内外学者关注。通过选取H公司作为研究对象,本文运用扎根理论方法探索了本土文化背景下成长起来的企业家所具有的独特领导风格对员工工作态度和行为的影响过程。本文首先探索性地提出了理念型领导的概念,并指出该领导风格由德行善正、精神引领、变革挑战和权力平衡4个维度构成;然后,本文建构了理念型领导通过影响中层领导的价值一致性、组织承诺、基于组织的自尊以及执行承诺,对基层员工的工作热情、建言行为、组织认同、离职倾向和组织公民行为产生影响的动态过程。
In recent years,leadership styles against local cultural background and its impact on employees’attitudes and behaviors has attracted the attention of scholars at home and abroad.By selecting H company as the research object,this paper uses the grounded theory to explore the process of impact from the unique leadership of entrepreneurs who grow up against the local culture background on employees’work attitudes and behaviors.This paper puts forward the exploratory concept of concept-oriented leadership,and points out that the leadership is constituted by four aspects:moral integrity,spiritual leadership,challenge of change and balance of power;Afterwards,the paper constructs a dynamic process in which concept-oriented leadership affects the enthusiasm,voicing,organizational identity,turnover intention,and organizational citizen behavior of grassroots employees through affecting the consistency,organizational commitment,organizationnal self-esteem,and commitment to execution of the middle-level leaders.
