摘要:第四次工业革命背景下,技术动荡性是驱动劳动力市场动态化转型的重要因素,职业转换是技术技能型人才适应技术变革的常见形式,人力资源柔性体现了组织及个人的动态适应能力,是提升职业转换质量、应对技术动荡性的有效手段。以制造业技术技能型人才为研究对象,从个体人力资本柔性和组织人力资源系统柔性两个维度探讨了人力资源柔性对技术技能型劳动者职业转换质量的影响,并重点分析了技术变革的调节作用。通过对问卷数据的处理和回归,得出如下结论:个体的人力资本柔性会对技术技能型人才职业转换质量产生正面影响,而所在组织的人力资源系统柔性则对职业转换质量产生负向影响;调节效应方面,技术变革增强了个体的人力资本柔性对技术技能型人才的职业转换质量的正向影响程度,却削弱了组织的人力资源系统柔性对技术技能型人才职业转换质量的负向影响程度。在理论创新方面,将人力资源柔性、技术动荡性和职业转换质量等要素共同纳入研究,避免了传统人力资源配置的“刚性”约束,拓展了动态性劳动力市场研究的视野;在实践应用方面,基于人力资源柔性的“协调性”“先动性”“快速性”“灵活性”“多样性”等特征提出建议,有助于促进动态性劳动力市场的制度创新。
Under the background of the fourth industrial revolution,Technological turbulence is an important driving factor of the dynamic transformation of labor market.Career transition is a common form for skilled talents to adapt to technological change.Human resource flexibility reflects the dynamic adaptability of organizations and individuals,and is an effective means to improve the quality of career transition and deal with technological turbulence.This paper discusses the impact of human resource flexibility on the quality of career transition from the perspective of individual human capital flexility and organizational human resource system flexibility,and analyzes the moderating efect of technological change.Through the processing and regression of the questionnaire data,the following conclusions are drawn:the flexibility of individual human capital has a positive impact on the quality of workers'career transition,while the flexibility of organization's human resource system has a negative impact on the quality of workers'career transition;In terms of the moderating effect,technologieal change enhances the positive impact of individual human capital flexibility on the quality of workers'career transition,but weakens the negative impact of organizational human resource system flexibility on the quality of workers'career transition.The paper then puts forward some suggestions,hoping to provide references for employment policy making in the dynamic labor market.
